Abstract

In modern organizations, cultural diversity serves as a major strategic asset but also introduces significant operational friction. While academic literature widely supports the benefits of authentic leadership, a critical scientific gap remains regarding how leaders can reconcile personal authenticity with the pragmatic demands of cultural adaptability. Adopting an interpretivist epistemological stance, this paper addresses this limitation through a comprehensive narrative review of the literature. The analysis explores real-world friction points, specifically conflicting communication styles, divergent workplace norms, and clashing value systems. The core argument establishes that authenticity alone is insufficient; leaders must possess high cultural intelligence (CQ) to successfully bridge these gaps. Consequently, this study proposes a new conceptual framework that positions CQ as an essential mediating mechanism. This model formalizes the relationships between the four dimensions of authentic leadership and the cognitive, motivational, and behavioral facets of CQ to drive sustainable inclusive performance. Ultimately, this paper provides concrete, actionable recommendations for managers and human resource practitioners looking to build ethical, adaptive, and culturally responsive leadership frameworks.
